Dehtiar D. V. Management of remote teams in IT industry. – Qualification research paper as a manuscript. Thesis for a PhD Degree by Field of study 07 «Management and Administration» by Program Subject Area 073 «Management». – Vasyl’ Stus Donetsk National University, Vinnytsia, 2026. The thesis is devoted to substantiating and developing the theoretical and methodological support, scientific and methodological foundations, and practical recommendations for management of remote teams in the IT industry in order to improve the effectiveness of their functioning. The study set and accomplished the following tasks: to refine and systematize the conceptual and categorical framework for studying remote teams in the IT industry; to reveal the essence, principles, and functions of management of remote teams and systematize the factors of their effective functioning; to identify and classify the key risks and constraints of management of remote teams in the IT industry; to analyze current trends in the development of the IT industry and the spread of remote teams at the global and national levels; to examine organizational and managerial practices of working with remote teams in IT companies; to conduct a comprehensive assessment of the effectiveness of management of remote teams; to develop a mechanism for management of remote teams in the IT industry; to substantiate recommendations for building a system of communication, motivation, and personnel development in remote IT teams; and to formulate the conceptual foundations of a strategy for minimizing risks and enhancing the resilience of remote IT teams. The scientific novelty of the results lies in deepening theoretical and methodological provisions and developing scientific and practical recommendations for management of remote teams in the IT industry. The conceptual and categorical framework for studying the management of remote teams in the IT industry has been further developed by refining its basic concepts. A remote team is defined as an adaptive form of organizing the joint professional activity of spatially dispersed employees integrated through digital infrastructure, standardized communications, and coordination mechanisms. Management of remote teams in the IT industry is viewed as a comprehensive system of digitally oriented managerial influence that combines information and communication technologies, agile coordination methods, and adaptive mechanisms of motivation, personnel development, and support for team interaction to ensure the effectiveness of joint activity. The theoretical and methodological approach to studying the process of managing remote teams in the IT industry has been improved. The approach provides for the comprehensive combination of theoretical and methodological foundations, the conceptual and categorical framework, a system of management effectiveness factors and indicators, and the analysis of current trends and management practices with the practical implementation of research results. Its distinctive feature is a consistent transition from the theoretical substantiation of the essence and specifics of management of remote teams to the diagnosis of management problems, comprehensive effectiveness assessment, and the development of organizational and managerial solutions. Scientific provisions on the classification of risks and constraints in management of remote teams in the IT industry have been further developed by systematizing organizational, communication, personnel, technological, security, and external risks, taking into account spatial distribution, temporal asynchrony, intercultural differences, digital dependency, and the instability of the external environment. Risks and constraints are considered as interrelated characteristics of the management environment that affect the coordination of activities, workforce stability, and the continuity of business processes. The proposed classification provides a basis for identifying managerial threats and determining ways to minimize them. The analysis of current trends in the development of the IT industry has shown that the spread of remote teams is driven by the digital transformation of the economy, the globalization of the labor market, the development of remote and hybrid employment and international cooperation, and the use of digital platforms for team interaction. In Ukraine, additional factors transforming work organization are war-related and migration processes, security threats, and the need to ensure the business continuity of IT companies. It has been established that the use of digital technologies, agile project management methodologies, and asynchronous communication tools expands the possibilities for coordinating spatially dispersed employees but does not eliminate managerial problems related to motivation, the distribution of responsibility, maintaining corporate culture, professional development, and preventing burnout. An empirical study based on a survey of 100 IT professionals analyzed current organizational and managerial practices in the functioning of remote teams. It was established that the most common factors reducing team performance are employee overload (51%), professional burnout (37%), insufficiently clear distribution of responsibilities (30%), shortcomings in managerial leadership (29%), and insufficiently effective communication (27%). Among the priority areas for improving management, respondents identified the development of internal communications (47%), personnel motivation (42%), corporate culture (38%), risk management (37%), and knowledge management (25%). Managerial imbalances were identified between the level of digital support and the quality of communication, between project performance and a balanced workload, between employees’ professional autonomy and the effectiveness of coordination, and between the need for competency development and the maturity of knowledge-sharing mechanisms. The methodological approach to the comprehensive assessment of the effectiveness of management of remote teams in the IT industry has been improved. It involves a system of 25 indicators grouped into five functional blocks: project performance, internal communication effectiveness, personnel management and team interaction, digital and organizational resilience, and professional development and knowledge management. The proposed algorithm covers the normalization of primary scores, the construction of group indices, expert determination of weighting coefficients, the calculation of an integral indicator, the interpretation of results, and testing their sensitivity to changes in the weighting model. Based on a survey of 15 experts, the weighting coefficients of the functional blocks were determined and used as the baseline aggregation option. Testing the methodological approach on the basis of a survey of 100 IT professionals yielded an integral indicator of management effectiveness of 0.7630, which corresponds to a high level on the proposed scale. The highest group index value was found for digital and organizational resilience (0.7850), and relatively lower values for personnel management and team interaction (0.7500) and for professional development and knowledge management (0.7480). The sensitivity test showed only a minor change in the integral score with equal weights (0.7632). Relatively weaker management characteristics were identified, related to workforce stability, productivity, professional burnout, individual development, and knowledge sharing. A matrix of priority areas for improving management was built by combining quantitative assessments with the urgency of the identified problems. A mechanism for management of remote teams in the IT industry has been developed for the first time, based on the systemic integration of organizational, technological, and socio-psychological components of management. The mechanism combines goals, tasks, principles, subjects and objects of management, influencing factors, management tools, digital technologies, and mechanisms of coordination, control, and performance monitoring. Its distinctive feature is the alignment of the functional components of management, taking into account the spatial distribution of participants, temporal asynchrony, the digital dependency of work processes, the specifics of team interaction, and the impact of internal and external risks. The proposed mechanism provides a systemic combination of tools for organizing team activities, digital coordination, personnel management, maintaining corporate culture, motivation, and professional development. Its application is aimed at increasing the coherence of management decisions, the effectiveness of team interaction, and the adaptability and organizational resilience of remote IT teams. The scientific and methodological approach to implementing recommendations for building a system of communication, motivation, and personnel development in remote IT teams has been improved; it provides for the comprehensive integration of the relevant management tools within a sequential process. The main stages of its implementation have been defined: diagnosing the state of management, designing the target model, building the digital infrastructure, implementing organizational and personnel measures, monitoring performance, and adjusting management decisions. The advisability of the coordinated use of synchronous and asynchronous communication, individualized motivational mechanisms, digital coordination platforms, tools for continuous professional development, knowledge management, and digital leadership has been substantiated. Particular attention is paid to the risks of temporal asynchrony, communication barriers, professional overload, and employee burnout. Implementing the proposed approach creates prerequisites for improving the quality of team interaction, personnel engagement, the development of professional potential, and the adaptability of remote teams. The conceptual foundations of a strategy for minimizing risks and enhancing the organizational resilience of remote IT teams under conditions of instability have been improved. Unlike approaches that consider risk management and business continuity separately, the proposed foundations are based on integrating preventive risk management with the development of organizational resilience through the cyclical interrelation of adaptability, shock resistance, recoverability, the accumulation of organizational experience, and feedback. They provide for a comprehensive consideration of organizational, communication, personnel, technological, security, and external risks, as well as the specifics of the spatial and temporal distribution of employees and wartime challenges. The proposed foundations make it possible to substantiate coherent management decisions on minimizing risks, ensuring the continuity of business processes, maintaining the effectiveness of team interaction, and increasing the adaptability of remote IT teams under uncertainty. The practical significance of the results lies in bringing the main scientific provisions and conclusions of the thesis to the level of methodological developments and practical recommendations for improving the management of remote teams in the IT sector. The research results have been implemented at SKIFGAMES LLC, LAMPA SOFTWARE LLC, and EMPAT R&D LLC. They are also used in the educational process at Vasyl’ Stus Donetsk National University in teaching the courses «Business Communications» and «Soft Skills for Team Management».
